Autonomy in the workplace– Autonomy in the workplace refers to the amount of freedom employees have while working. While for some organizations, autonomy means employees are allowed to set their own schedules. In other organizations, autonomy means employees can decide how their work should be done. Autonomy in the workplace – Employee Autonomy
Research shows that when employees are given the freedom associated with autonomy, job satisfaction rises. It’s theorized that this increased level of job satisfaction in employees stems from a feeling of greater responsibility for the quality of their work. Autonomy has also been shown to increase motivation and happiness, along with decreasing employee turnover. However, having too much autonomy can backfire. The culture of the organization will play a large role in how successful autonomy can be. For example, some employees work better with little oversight, while others need extra direction. Too little direction can be confused with disorganization, instead of freedom.
Autonomy in the workplace- Team Autonomy
Autonomy in the workplace can also be applied to teams. An autonomous team is one that is self-managed and receives little to no direction from a supervisor. When team members work well together, they can help to enhance each other’s strengths, and can compensate for each other’s weaknesses. Working in such a cooperative and enriching environment can have a positive impact on job satisfaction. However, too much of this type of autonomy can backfire. Some team members may prefer to work alone and disengage from the group. This can lead to miscommunication and ultimately, lower productivity.
Autonomy in the workplace- Managerial Autonomy
Managerial autonomy may be more prevalent in decentralized organizations where managers have the ability to exercise greater authority over their employees. In this type of environment, managers are free to reward and motivate employees as they see fit. As a result, the manager often feels more motivated to do a good job, and feels a greater sense of job satisfaction. However, if a manager doesn’t possess the right skills to do the job well, autonomy can also backfire in this situation. For example, a power-hungry manager who makes poor decisions could hurt not only the employees, but the organization as a whole.
Audit and Autonomy
Employees have freedom to do things on their own. There is freedom and autonomy in their work. Assessment criteria are:
- There is scope for every employee to have discretion in his/her job. (decision making, communication).
- Enough freedom is given to employees to operate their role.
- Employees are given liberty to choose activities, work methods, etc.
- Employees are given autonomy in their own spheres of work.
- There are systems in place to encourage and support autonomy.
Confrontation
Employees face and confront issues rather than hide issues. Assessment criteria are:
- Open discussions on controversial issues are allowed to come to consensus.
- In case of inter departmental conflicts; issues are solved through healthy discussions with other departments.
- Active problem solving approach.
- Employees face issues with courage without any fear of reprimand.
- Employees feel comfortable to tackle issues directly instead of leaving them to be faced later on.
Problem solving is all about using logic, as well as imagination, to make sense of your situation and come up with an intelligent solution. It is connected to a number of other skills:
- Level headedness and resilience are important for assessing a situation, and reassessing it if you fail the first time
- You will need analytical skills, creativity and logical thinking to reach a solution
- If you’re in a group you will also need good teamworking skills
Experimentation
Employees are encouraged to experiment and try out new ideas. Assessment criteria are:
- Employees are not afraid of trying innovative things at work.
- Employees readily put in efforts to put in efforts to bring in improvements at their work place.
- There is high scope for creativity/ innovation in all jobs/ departments.
- The employees are encouraged to take risks.
- Inter-departmental competitions and competition among the employees are encouraged to instill an experimental attitude among employees.
Creativity refers to employees’ generation of novel and useful ideas concerning products, procedures, and processes at work. It should be noted that creativity is examined through goal orientation. These orientations can be a result of internal factors in which individuals are influenced by their own personal desire to perform in such a way. These desires are motivated by individual beliefs without the influence of external rewards. On the other hand, individuals may also be influenced by external factors such as competing with others, acknowledgement, or avoiding criticism. Note that extrinsic factors can be divided into active and passive approaches: those who seek to attain favorable judgments, and those who avoid unfavorable judgments, respectively.
Individual and Team Processes
At the individual level, intrinsic motivation towards creativity leads to a higher level of learning orientation (the acquisition of new knowledge and inclination towards a mastery of tasks). Employee learning orientation is linked to an employee’s preference for challenging activities and learning, which may enhance creative problem solving and lead to translating problem solutions into innovations. Working with a team can introduce additional influences and challenges in the learning process. Teams that seek information, address differences within the group, and question problem-solving assumptions engage in team learning behavior. This brings about concern regarding the team process of learning behavior

- There are mechanisms to motivate employees (reward and recognition).
- Talking about one’s work responsibilities is encouraged with enthusiasm and positive regard.
- There is high degree of commitment to work on the part of all employees.
- Seniors provide inspiration to work to their juniors.
Communication
The communication mechanisms are good and meet the needs of employees. There is adequate upward and downward communications, formal and informal communications, and verbal and written communications to meet employee needs and make them feel as part of the organization.

Goals
The goal set is objective, follows norms and rules, and is based on dialogues, goals are SMART.

- Setting of goals is done systematically, and follows systems and processes, or rules and norms.
- There are dialogues and discussions for and during the setting of goals.
- Goals provide challenge.
- SMART goals are set.
Control
There is adequate direction and supervision of work, systems are used to ensure checks, and there
are internal controls. Assessment criteria are:
- There is adequate supervision and monitoring of work of employees.
- Employees get the guidance and directions needed for their work from the supervisors.
- The organization uses the systems to check work accomplishments, meeting of targets, etc.
- A lot of internal controls are available and exercised.
Shared Values
There are well articulated values of the organization, which are shared across the organization and they are transmitted to new recruits and employees across various levels. Departments share these values. Assessment criteria are:
- Organisation is very clear about its values. They are articulated, documented, and made
- available to employees.
- There is high awareness of values across levels and departments.
- There are mechanisms to monitor the practice of the organizational values including the punishments for not practicing the core values.
- The values are transmitted to new recruits.
Quality Orientation
There is quality consciousness across the organization, and quality systems are used. Assessment criteria are:
- There is high degree of quality consciousness among the organization.
- The organization has quality certifications like ISO 9000 and other awards.
- HR strategies aim at total quality and quality related systems in use.
- Tolerance level of poor quality of internal customers is very low.
- Feedback from external customers about quality of products/services provided.
Rewards and Recognition
There is adequate mechanism to recognize and reward desired behavior, and efficacy and effectiveness and rewards and recognition systems are administered with objectivity. Assessment criteria are:
- There are many mechanisms and systems in use to reward and recognize desirable behavior and output.
- The mechanisms of rewards and recognition are followed and implemented well.
- There are acknowledgement and appreciation through informal mechanisms.
- Recognition and rewards are based solely on merit and worth.
Information
Information is shared across various levels and departments of the organization, and people maintain confidentiality where necessary, and there are systems and mechanisms for sharing.

Openness to Change
The top management and senior managers are open and receptive to change. They are aware of the need to change, are open to change, and have formal mechanisms and facilitators to manage change.
